PENGARUH KOMPENSASI DAN LINGKUNGAN KERJA TERHADAP TURNOVER INTENTION DENGAN KEPUASAN KERJA SEBAGAI VARIABEL MEDIASI

Abstract
Penelitian ini bertujuan untuk mengetahui pengaruh kompensasi dan lingkungan
kerja terhadap turnover intention dengan kepuasan kerja sebagai variabel mediasi, melalui survei pada karyawan divisi produksi PT. Saribumi Sentosa. Penelitian ini menggunakan metode survei dengan pendekatan kuantitatif dan verifikatif. Sampel penelitian berjumlah 224 responden yang dipilih melalui teknik simple random sampling. Pengumpulan data dilakukan menggunakan kuesioner dengan pengukuran skala interval. Analisis data mencakup uji instrumen, uji asumsi klasik,analisis jalur (path analysis), serta pengujian hipotesis menggunakan uji t dan uji Sobel. Data dianalisis dengan menggunakan SPSS versi 23. Hasil penelitian menunjukkan bahwa: (1) Kompensasi berpengaruh positif terhadap kepuasan kerja, (2) Lingkungan kerja berpengaruh positif terhadap kepuasan kerja, (3) Kompensasi tidak berpengaruh langsung terhadap turnover intention meskipun arah hubungannya negatif, (4) Lingkungan kerja berpengaruh negatif terhadap turnover intention, (5) Kepuasan kerja berpengaruh positif terhadap turnover intention, bertentangan dengan hipotesis awal, (6) Kepuasan kerja memediasi pengaruh kompensasi terhadap turnover intention secara positif, dan (7) Kepuasan kerja juga memediasi pengaruh lingkungan kerja terhadap turnover intention secara positif.

Intention
This study aimed to examine the effect of compensation and work environment on turnover intention with job satisfaction as a mediating variable, through a survey conducted on employees in the production division of PT. Saribumi Sentosa. The research employed a survey method with a quantitative and verificative approach. The sample consisted of 224 respondents who were selected using a simple random sampling technique. Data were collected using a questionnaire with interval scale measurements. Data analysis included instrument testing, classical assumption testing, path analysis, and hypothesis testing using t-test and Sobel test. The data were analyzed using SPSS version 23. The results showed that: (1) Compensation had a positive effect on job satisfaction, (2) Work environment had a positive effect on job satisfaction, (3) Compensation did not have a direct effect on turnover intention although the relationship direction was negative, (4) Work environment had a negative effect on turnover intention, (5) Job satisfaction had a positive effect on turnover intention, which contradicted the initial hypothesis, (6) Job satisfaction
positively mediated the effect of compensation on turnover intention, and (7) Job satisfaction also positively mediated the effect of work environment on turnover intention.
