Abstract
Permasalahan dalam penelitian ini dilatar belakangi oleh penurunan kinerja pegawai Kecamatan di Kabupaten Kuningan, yang tercermin dari nilai indikator kinerja individu serta hasil pra survei. Penelitian ini bertujuan untuk menganalisis pengaruh analisis jabatan, beban kerja, dan kompetensi terhadap kinerja pegawai, serta menguji peran motivasi intrinsik dalam memoderasi hubungan tersebut. Metode penelitian yang digunakan adalah survei dengan jenis penelitian deskriptif analisis dan pendekatan kuantitatif. Teknik pengambilan sampel menggunakan probability sampling dengan metode random sampling, dengan jumlah sampel sebanyak 201 pegawai. Teknik pengumpulan data dilakukan melalui angket dengan skala interval 1–10. Analisis data meliputi analisis deskriptif, uji asumsi klasik, dan analisis regresi moderasi (Moderated Regression Analysis). Hasil penelitian menunjukkan bahwa: (1) analisis jabatan berpengaruh positif dan signifikan terhadap kinerja pegawai, (2) beban kerja berpengaruh negatif dan signifikan terhadap kinerja pegawai, (3) kompetensi berpengaruh positif dan signifikan terhadap kinerja pegawai, (4) motivasi intrinsik berpengaruh positif dan signifikan terhadap kinerja pegawai, (5) motivasi intrinsik mampu memoderasi pengaruh analisis jabatan terhadap kinerja pegawai, (6) motivasi intrinsik mampu memperlemah pengaruh negatif beban kerja terhadap kinerja pegawai, dan (7) motivasi intrinsik mampu memperkuat pengaruh kompetensi terhadap kinerja pegawai.
The issue addressed in this study was rooted in the declining performance of subdistrict (Kecamatan) employees in Kabupaten Kuningan, as reflected in individual performance indicator scores and preliminary survey findings. This research aimed to examine the influence of job analysis, workload, and competence on employee performance, as well as to investigate the moderating role of intrinsic motivation in these relationships.The study employed a survey method with a descriptive-analytical research design and a quantitative approach. The sampling technique applied was probability sampling using a random sampling method, resulting in a total sample of 201 employees. Data were collected through questionnaires measured on a 1–10 interval scale. The data analysis procedures included descriptive analysis, classical assumption testing, and Moderated Regression Analysis (MRA). The findings indicated that: (1) job analysis had a positive and significant effect on employee performance; (2) workload had a negative and significant effect on employee performance; (3) competence had a positive and significant effect on employee performance; (4) intrinsic motivation had a positive and significant effect on employee performance; (5) intrinsic motivation was able to moderate the effect of job analysis on employee performance; (6) intrinsic motivation was able to weaken the negative impact of workload on employee performance; and (7) intrinsic motivation was able to strengthen the effect of competence on employee performance.
